After building and running professional development programs for years, I’ve learned what separates courses that create lasting change from those that just make you feel good temporarily. Here’s what to look for—and what to avoid.
Many professionals have a collection of certificates from programs that never translated into real-world change. Most programs fail for a few common reasons:
When evaluating a program, measure it against these four criteria for real-world impact.
1. Does It Require Action-Based Learning? The best programs force you to act, not just learn. Look for curricula built around real-world challenges, not just video lectures and worksheets. Does the program require you to share work publicly, make direct asks, or test ideas with real stakeholders? If a course is all passive consumption, it won't build real skills. 2. Does It Provide Community and Accountability? Building new skills is harder alone. The best programs include peer support, accountability systems, and opportunities to practice with others who understand what you're going through. A program that is completely self-directed with no community element is missing a crucial component for sustained change.

4. Does It Offer a "Do the Work" Guarantee? A program confident in its methodology should be willing to stand behind it. Look for a guarantee that is conditional on your participation. A guarantee that says, "If you complete the work as designed and don't see results, we'll make it right," shows a belief in the process.
The skills that a high-quality, action-based program teaches—taking initiative, acting under uncertainty, and making clear offers/asks—map directly to leadership competencies and business impact. Don't be afraid to ask your manager to invest in your development using the company's L&D budget.
